Executive search firms in Pune have to work two separate markets at once: the manufacturing belt running out to Chakan and Ranjangaon, and a global capability centre base of more than 475 units. A plant head and a GCC engineering director sit forty kilometres apart and share almost no talent pool. Most failed Pune searches start by ignoring that.
What makes Pune a two-market city for leadership hiring?
Geography and history. The industrial corridor north-west of the city, Pimpri-Chinchwad, Chakan, Talegaon, Ranjangaon, grew around vehicle assembly and component manufacture from the 1960s onward. The capability centre cluster in Hinjawadi, Kharadi and Magarpatta grew from software services in the 2000s. They are different employers, different pay structures and, critically, different career logic.
A brief that says "operations leader, Pune" is therefore ambiguous in a way that the same brief in Bengaluru is not. Settle which market you are hiring from before you appoint a firm, because the research skill required is not transferable between the two.
How deep is Pune's manufacturing leadership pool?
Deeper than anywhere else in India for automotive, and that is the genuine advantage of hiring here. Research published by iFOREST in April 2024 found more than 1,100 auto component manufacturers in the Pune cluster, over 3.4 lakh workers formally employed by automobile and auto-component manufacturers across Maharashtra, and six districts, Pune among them, accounting for 65 per cent of the state's automobile units and 83 per cent of its formal auto workforce.
The demand side is holding up. Society of Indian Automobile Manufacturers data for FY2024-25 records the highest-ever passenger vehicle sales at 43,01,848 units, two-wheeler sales of 1,96,07,332 units, up 9.1 per cent, and industry-wide exports up 19.2 per cent. Commercial vehicles were the one soft spot, down 1.2 per cent.
What that density means practically: for a plant head or manufacturing operations role, a properly mapped Pune search should yield a long list of 60 to 120 named people who have run comparable scope within 50 kilometres. For most other Indian cities that number is in single or low double digits.
How big is Pune's GCC market?
Third-largest in the country. The Zinnov-Nasscom India GCC Landscape Report 2026 counts 2,117 global capability centres in India across 3,728 units employing 2.36 million people. Pune holds more than 475 of those units and 13 per cent of national GCC talent; with Mumbai's 375-plus units the corridor accounts for roughly a quarter of India's capability centre workforce.
Pune also leads India in automotive-sector capability centres, and around 65 per cent of its GCC workforce sits in software and internet, banking and financial services, and automotive combined. That automotive-GCC overlap is genuinely rare, and it produces a profile, an engineering leader who understands both a product development cycle and a global operating model, that is hard to find elsewhere. Is investment in the region still growing?
On the state's numbers, yes. India recorded USD 81.04 billion of foreign direct investment in FY2024-25, up 14 per cent on the previous year, and Maharashtra took the largest share of equity inflows of any state, according to Department for Promotion of Industry and Internal Trade figures published by the Press Information Bureau in May 2025.
The production-linked incentive schemes are the other driver. As of 31 December 2025government figures placed before the Rajya Sabha show ₹2.16 lakh crore of investment committed across 14 PLI sectors, ₹20.41 lakh crore of incremental production and sales, and 14.39 lakh direct and indirect jobs. The automobile and auto-components scheme alone accounts for ₹35,657 crore of that investment on Ministry of Heavy Industries data.
Every one of those plants needs a leadership team, and the people qualified to run them were trained in the same handful of companies. That is the supply constraint driving most Pune manufacturing mandates in 2026.
What does senior talent cost in Pune?
Sector matters more than city. Aon's 32nd Annual Salary Increase and Turnover Survey (February 2026, more than 1,400 organisations across 45 industries) projects 2026 increases of 9.9 per cent for automotive and vehicle manufacturing and 9.5 per cent for engineering and manufacturing, both ahead of the 9.1 per cent national average and of the 9.3 per cent projected for global capability centres. Attrition across India fell to 16.2 per cent in 2025 from 17.7 per cent in 2024.
For the top of the house, the Deloitte India Executive Performance and Rewards Survey 2026 puts median non-promoter chief executive pay at ₹10.5 crore and median chief financial officer pay at ₹4.5 crore. The Pune-specific trap is assuming a plant leader's package resembles a corporate CXO's: the cash is often lower and the variable is tied to plant output, uptime and safety rather than enterprise profit. Which leadership roles are hardest to fill in Pune?
- Plant heads with both greenfield and brownfield experience. Commissioning a new site and turning around an existing one are different disciplines, and PLI-driven expansion needs people who have done the first.
- Electric vehicle and battery engineering leaders. The domestic pool is a decade old at most, so most credible candidates are either recent returnees or people making a lateral move from internal combustion.
- Supply chain leaders who have managed a tariff shock. Experience of re-sourcing under trade disruption is now a live requirement rather than a nice-to-have.
- Chief operating officers who cross both markets. Rare, expensive, and usually the role that most needs defining before the search opens.

What should you ask a Pune search firm before signing?
- Which of the two Punes do you actually work? Ask for placement evidence in the specific market, not the city. Most firms are strong in one and weak in the other.
- Can you map to plant level? Manufacturing leaders are poorly represented online. A researcher who can only work from professional networking sites will miss most of the Chakan belt, where the strongest candidates have thin digital footprints.
- What is your off-limits list? In a cluster this concentrated, three client relationships can close half your addressable pool. Get it in writing before you sign.
- How do you assess a plant leader? If the answer is a competency interview, keep looking. The useful questions are about specific numbers the candidate owned, overall equipment effectiveness, scrap rate, safety record, cost per unit, and what they were when the candidate arrived.

How long does a Pune leadership search take?
Six to nine weeks to shortlist for a manufacturing leadership role, because the pool is deep and local. Eight to twelve for a capability centre leader, where relocation is more likely. Notice periods in manufacturing are often shorter than in financial services, one to three months is common, which makes the total timeline more forgiving than a comparable Mumbai or Bengaluru mandate. What goes wrong in Pune searches?
Briefing a manufacturing role to a firm whose researchers cover technology is the most common error, and it shows up as a shortlist of people with impressive titles and no plant time. The second is treating Pune as a suburb of Mumbai, the commute is not viable daily, the pay structures differ, and a Mumbai-based candidate who says they will relocate frequently does not. The third is underestimating the pull of the incumbents.
