What actually counts as an executive search firm?

Before comparing names, settle the category. A retained search firm is engaged exclusively, paid in stages regardless of outcome, and accountable for mapping an entire market rather than forwarding whoever is available. A contingency agency is paid only on placement, works the same role as three competitors, and is therefore structurally rewarded for speed over rigour. Both are legitimate businesses. Only one is executive search, and the distinction between retained and contingency is the single most useful filter a board can apply.

India has hundreds of firms offering senior recruitment. The number practising genuine retained search at C-suite and board level is far smaller. The cleanest external check is membership of the Association of Executive Search and Leadership Consultants, which vets firms on process and binds them to a code of professional practice. Which are the top executive search firms in India?

1. The global five

Spencer Stuart, Heidrick & Struggles, Russell Reynolds Associates, Egon Zehnder and Korn Ferry, known in the trade by the acronym SHREK, are the largest retained search organisations in the world, and between them handle roughly half of all retained work globally. All five operate in India.

Spencer Stuart, founded in Chicago in 1956, is the largest privately held search firm in the world and works extensively with listed boards on CEO succession. Egon Zehnder, the one European firm in the group, opened its India office in 1995 and now runs about sixty people across New Delhi, Mumbai and Bengaluru. Korn Ferry is the largest of the five by revenue and headcount and the only one publicly listed, with a business that extends well beyond search into consulting and assessment.

Right for: large-cap listed boards, CEO succession where governance optics matter, and mandates spanning several countries at once.

The trade-off: off-limits restrictions. A firm cannot approach executives inside its own client companies, and when a firm serves most of an industry, large parts of the market become unreachable. Ask for the off-limits list in writing before signing. The second trade-off is attention, the partner who wins the pitch is not always the person who runs the search.

2. The established Indian firms

ABC Consultants, founded in 1969, is among the oldest search firms in the country and covers more than twenty sectors. EMA Partners India operates from Mumbai, Delhi NCR, Bengaluru and Chennai and reports search engagements for over 400 Indian and global corporations. Transearch India belongs to an international network established in 1982 and works on a relationship-led model.

Right for: India-headquartered groups, promoter-led businesses, and roles where knowing the domestic market and its family-business dynamics matters more than a global brand.

The trade-off: several of these firms run both retained search and volume recruitment under one roof. That is not a flaw, but it means you should confirm which practice your mandate sits in and who will actually staff it.

3. The boutiques

Below the large firms sits a layer of partner-led boutiques that take a deliberately small number of retained mandates. Cornerstone India and Athena Executive Search & Consulting are both AESC member firms in this tier; there are perhaps thirty to fifty others of substance, and the honest way to shortlist them is to check membership directly rather than trust a listicle. Right for: confidential mandates, a first senior hire in a new market, replacing an incumbent who does not yet know, and any search where a near-empty off-limits list is worth more than a famous logo.

The trade-off: capacity and coverage vary enormously. A boutique with three partners cannot run six simultaneous searches across four countries, and one that claims it can is worth a second look.

4. The category to watch for

A large number of staffing and contingency agencies market themselves with the phrase "executive search" because it carries no legal protection. Anyone may use it. Many of the "top 10 executive search firms in India" articles you will find are published by such agencies, and they tend to place themselves at number one. Read the ownership line at the bottom of any ranking before you trust its order, including this one.

How do you tell a retained search firm from a recruitment agency?

Five questions separate them quickly, and none require industry knowledge to ask.

  1. How are you paid, and when? Retained firms invoice in stages against work delivered. If the entire fee lands on placement, you are talking to a contingency agency.
  2. Who else is working this role? Retained means exclusive. If the answer is vague, it is not exclusive.
  3. What is your off-limits list? Every serious firm has one and will show it. A firm that says it has none is either very small or not telling the truth.
  4. Will I see a market map before a shortlist? Real search produces a documented view of everyone who could do the job, not just those who replied.
  5. Who runs the search day to day? Get the name of the person, not the firm. Then ask how many other mandates that person is carrying.

What do the top executive search firms in India charge?

Retained search in India is conventionally priced as a percentage of the first year's total compensation, typically a third, billed across three milestones. Global firms sit at the top of that range and often apply a floor fee that makes them uneconomic below a certain compensation level. Boutiques price more flexibly. So which firm should you choose?

Match the firm to the mandate. A listed company replacing its chief executive under shareholder scrutiny should talk to the global five. An Indian conglomerate hiring a business head for a promoter-led division is better served by a firm that has spent thirty years in that world. A multinational making its first senior appointment in India, or a board running a search nobody can know about, is usually better off with a boutique whose partner will be in the room for every conversation.

The failure mode is choosing on brand and discovering, four months in, that the person running your search has eleven others, or that half the market is off-limits and nobody mentioned it.
